摘要
以社会交换理论和组织公平理论为基础,根据对我国建筑企业的320份调查问卷,对建筑工人的安全行为、组织公平及变革型领导之间的关系进行研究,结合结构方程和回归分析方法进行统计分析,结果显示:变革型领导的四个维度(德贤垂范、领导魅力、个性化关怀与愿景激励)对建筑工人的安全行为均存在显著的正向影响(影响程度大小依次为:德贤垂范、领导魅力、个性化关怀和愿景激励),并且分配公平在变革型领导与安全行为之间起着部分中介作用。不仅丰富了安全行为理论的内容,而且为组织公平理论的进一步发展提供有益启发,同时对我国建筑企业安全管理实践具有重要的指导作用。
According to the 320 valid questionnaires from China's construction enterprises, this paper is based on the social exchange theory and the organizational justice theory, it discusses the influence among employees' safety behavior, transformational leadership and organizational justice by using hierarchical regression methods and SEM. The results show that leading by example, charismatic leadership, personalized care and vision incentive of transformational leadership are positively related to safety behavior of construction workers (the order from strong to weak is leading by example, charismatic leadership, personalized care and vision incentive ); and distribution fairness plays an intermediary role between transformational leadership and safety behavior. The conclusions of the study not only enrich the safety behavior theory, but also provide the useful inspiration for the further development of the organizational justice theory, as well as provide the important guidance for safety management practices to construction enterprises in China.
