摘要
通过对山东省17地市政府相关部门的284名处级以下公务员分层抽样的问卷调查,本文研究了公务员公共服务动机对组织公民行为的影响以及组织认同的中介作用和人格特质的调节作用。研究结果显示:公共服务动机对公务员的组织公民行为具有显著的正向影响,公共服务动机较高的公务员在工作中表现出更多的同情、具有更高的内在动机去帮助别人、会参与更多的组织公民行为并提供更高质量的公共服务。组织认同在公共服务动机和组织公民行为的关系中起到中介作用,公务员的高公共服务动机将导致高水平的组织认同,进而会参与更多的组织公民行为来提高组织的工作效率。公务员的人格特质能够调节公共服务动机与组织认同的关系进而影响其组织公民行为。研究结果对于加强公共服务动机对个人及组织的正面影响,提升公务员组织公民行为的管理具有重要的现实意义。
This research examines the relationship between public service motivation, organizational identification, big-five personality traits and organizational citizenship behavior based on a questionnaire survey of 284 civil servants in Shandong province. The empirical study shows: ( 1 ) public service motivation is positively related to organizational citizenship behavior. Civil servants with high level of public service motivation show more sympathy and intrinsic motivation to help others in the work. They participate more often in organizational citizenship behavior and provide higher quality public service. ( 2 ) organizational identification mediates the effect of public service motivation on organizational citizenship behavior; and ( 3 ) big-five personality traits moderate the relationship between public service motivation and organizational identification.
