摘要
目的探讨护理管理人员领导者和谐人际管理能力对护士心理授权和隐性知识共享的影响,为护理管理实践提供参考。方法采用人口学资料问卷及成熟的组织行为学问卷(领导者和谐人际管理、心理授权、隐性知识共享问卷)对哈尔滨市2所三级甲等医院护士227人进行横断面问卷调查,采用阶层回归分析法检验变量之间的相互关系。结果护理管理人员领导者和谐人际管理得分5.00±1.01,护士心理授权得分5.16±1.04,隐性知识共享得分5.29±1.20;领导者和谐人际管理对护士心理授权(β=0.733,P<0.01)和隐性知识共享(β=0.582,P<0.01)具有积极显著的预测作用,心理授权在二者关系中扮演部分中介效应(β=0.427,P<0.01)。结论擅长和谐人际关系管理的护理管理者可以显著提升护士心理授权,进而直接和间接促进护理团队成员的隐性知识共享。
Objective To explore the impact of leader rapport management on psychological empowerment and tacit knowledge sha- ring of nursing staff, so as to provide references for management of nursing staff. Methods A total of 227 nurses from 2 Class A Grade Three hospitals in Harbin city were inv.,stigated using a general demographic questionnaire, Leader Rapport Management Scale, Psychological Empowerment Scale and Tacit Knowledge Sharing Scale. Then multiple hierarchical regression analysis was conducted to test the relations among variables. Results The average score of leader rapport management, psychological empower- ment and tacit knowledge sharing was 5.00± 1.01, 5.16 ± 1.04 and 5.29 ± 1.20 respectively. Leader rapport management had positive influence on psychological empowerment (β=0. 733, P〈0.01) and tacit knowledge sharing(β= 0. 582, P〈0.01) of the nursing stall,psychological empowerment played the partial mediating role (β= 0. 427, P〈O. 01) between the other two variables. Conclusion Nursing managers good at rapport management can significantly promote the psychological empowerment of nursing staffers, which in turn enhances their tacit knowledge sharing directly or indirectly.
