摘要
高工作嵌入度的研发人员往往被认为能够通过高创新绩效为企业带来效益,但对其科学性及作用机制仍缺乏实证依据。基于工作嵌入、创新能力与创新绩效的逻辑关系和相互作用机制,运用结构方程模型和AMOS数据分析软件,对假设模型进行验证,揭示研发人员工作嵌入对创新绩效的作用机理,指出工作嵌入对高新技术企业研发人员的创新绩效具有良好的正向影响作用,而其中创新能力通过工作联结和工作牺牲起到重要的中介作用。
The R&D personnel with high level of job embeddedness tend to be considered can bring benefits to the enterprises by their high innovational performance, but the scientific validation and the empirical basis of its action mechanism is still inadequate. Basing the analysis of the content and influencing mechanism of job embed-dedness, innovation capacity and innovation performance, this study uses structure equation modeling thought to verify a hypothesis model, and reveals the influencing mechanism between job embeddedness and innovation per- formance of R&D personnel. Then the following conclusions are raised: job embeddedness plays an important posi-tive role on innovation performance of high-tech enterprise R&D personnel, and innovation capacity plays an inter-mediary role in this process. Finally, the appropriate management suggestions are given to provide reference for China's high-tech enterprises
