Increasing complexity and uncertainty in the competitive landscape has made it difficult for firms to rely solely on the capabilities of their CEOs. Rather, it is the combined capacity of the members of top management teams (TMTs) that influences long-term success. The belief that TMT background diversity has important performance implications is widespread, yet the empirical evidence on the issue is inconsistent. Based on social categorization theory and information and decision-making theory, this study attempts to explore how top management team functional background influences the firm performance with consideration of the diversity and dynamic of firm performance. That is, short-term performance, long-term performance, innovation performance and overseas performance. Using the samples of IT public listed companies from 2004 to 2010, we find that social categorization theory is more appropriate to explain the impact of TMT functional background on firm performance. The evidence did not support information and decision-making theory-based pre- diction because Chinese culture is founded on collectivism. The results show that TMT functional heterogeneity has no use to improve firm performance, and more importantly, has a significant negative impact on short-term performance and innovation performance. A TMT has more members with "throughput functions" background, will generate better short-term performance, long-term performance, innovation performance and the overseas performance. This makes "throughput functions" have the biggest effect on firm performance comparing with the other two basic functional tracks. TMT has more members with multi-functional background would contribute to the enhancement of overseas performance, but would have a significant negative impact on innovative performance. Concerning the three special career experiences, TMT with more members having overseas experience shows a significant positive impact on the short-term performance, long-term performance, innovation performance and overseas performance. TMT with more outside executives will seriously hamper the innovation of enterprises development, while with more executives having government working experience will improve the company's overseas performance.
