摘要
基于领导—成员交换(Leader-Member Exchange,LMX)理论和社会比较理论(Social Comparison Theory),本文对领导—成员交换差异与团队关系冲突之间的关系进行了实证研究。研究从领导者角度探讨了团队关系冲突的影响因素。来自79个项目团队的334名员工构成了本研究的样本,实证检验结果表明,领导—成员交换差异对团队关系冲突有显著正向影响,且团队领导者的道德型领导力在领导—成员交换差异与团队关系冲突之间起调节作用,即相对于较低的道德型领导力,较高的道德型领导力可以缓解领导—成员交换差异对团队关系冲突的影响。
Team relationship conflict has been well documented to be harmful to a work group, and prior research have presented the relationship between team diversity and team relationship conflict from team members' perspective. However, we have little knowl- edge about the linkage between a team leader and team relationship conflict, given the vital role of the team leader in a team. Taking an approach integrating principles of leader-member exchange (LMX) with social comparison theory, we contend in this study that lead- er-member exchange differentiation explains meaningful variance in team relationship conflict. Then we propose that the leader's ethical leadership will moderate the relationship between leader- member exchange differentiation and team relationship conflict. Data were collected from 334 employees in 79 project teams. The employee questionnaire included leader-member exchange, ethical leadership, and team relationship conflict. The results of statistical tests suggest that the measurements had good relabilities and valid- ities. Theoretical hypotheses were tested by hierarchal regression. As the result showed, after controlling team size, age diversity, gender diversity, education diversity and leader-member exchange mean, leader-member exchange differentiation had positive effect on team relationship conflict; meanwhile, the moderating effect of ethical leadership has also been to low-level ethdical leadership approved. Specifically, compared high-level ethical leadership can release the effect of leader-member exchange differentiation on teams relationship conflict. This study contributes to our under- standing of the relationship between the team leader and team re- lationship conflict. It is indicated that a manager can release team relationship conflict by exhibiting more ethical leadership, if it is difficult for them to develop equal leader-member exchange rela- tionship with each subordinate. Also, our study extends the appli- cation of LMX theory by examining the impact of leader-member exchange differentiation, a key side of the concept of LMX with little attention, on team outcomes. Finally, our study highlights the importance of ethical leadership, an important leadership style which has received little empical research.
