摘要
本文在对"自我决定认知动机理论"充分剖析的基础上,提出了科研人员科研动机的前置内部因素和外部因素。通过构建内外部因素与科研动机的结构方程模型,并采用实证数据验证,证实了内外部因素对科研动机的多层次影响,即在对科研动机产生影响的前置因素中共分为两个层次:第一层次为外部因素,包括科研带头人、科研政策、团队氛围和硬件支持,这部分对科研动机的调动起到支持作用,既对科研动机产生直接影响,也通过内在因素对科研动机起到间接作用;第二层次为内部因素,包括工作满意、自我实现和业务能力,这部分对科研动机的激发起到直接作用。文章最后就如何从内外两方面因素激发科研人员的科研动机,为科研单位提出了有价值的管理建议。
Base on self Cognitive Motivation Theory , we put forward interior factors and exterior factors which impact researcher's devotion. A structural equation model was developed and we proved interior factors and exterior factor played multilevel action to re- searcher's devotion. That is to research the effect of researcher's devotion which is divided into two parts : the first part for exterior fac- tors, including scientific research leader, research policy, team atmosphere and hardware support, this part plays a support role, not only the researcher's devotion influence directly , but also through the internal factors on the researcher's devotion indirectly play a role. The second part for internal factors, including job satisfaction, self-realization and business ability, this part of the researcher's devo- tion plays a direct role. Suggestion that how we can stimulate researcher's devotion from interior factors and exterior factors is provided to the enterprisers in the end of the article.
