摘要
在正式劳动契约缺失或不完善的现实背景下,基于期望理论和社会交换理论,研究了农民工对雇主责任的履行与过往不履行责任的感知对其工作绩效的影响,同时探讨了期望匹配度的中介作用。研究结果表明,历史心理契约破坏对农民工的心理契约履行具有显著的负相关作用,历史心理契约破坏和心理契约履行均对期望匹配度具有显著的影响,期望匹配度还在心理契约履行与工作绩效的关系之间起着完全中介作用。最后,针对研究假设检验结果的启示和意义进行了探讨。
Based on expectancy theory and social exchange theory and in the background of formal employment contract deficiency, this paper explores the relationship between migrant workers' perception of psychological contract fulfillment (PCF) and history of psychological contract breach (HPCB) and their job performance (JP) focusing on mediating role of met expectation (ME). We tested the model with data from a sample of 305 subordinate-supervisor dyads from 14 construction companies in South China. The results reveal that HPCB is negatively related to PCF, HPCB and PCF are significantly related to ME, and ME fully mediates the relationship between PCF and JP. In the final section, significance and implications of these results are discussed.
