摘要
以478家企业数据为样本,用SPSS15.0和阶层回归分析方法,探讨了不同员工绩效考核方法在企业生命周期不同阶段对组织绩效的财务构面、顾客构面、业务流程构面、学习与创新构面的影响。研究结果表明:(1)在初创期,特质类绩效考核方法对组织绩效的财务构面、顾客构面、业务流程构面、学习与创新构面的影响都达到显著性水平。(2)在成长期,特质类绩效考核方法对组织绩效的财务构面、顾客构面、业务流程构面、学习与创新构面的影响都达到显著性水平;行为类绩效考核方法对组织绩效的财务构面、顾客构面的影响达到显著性水平。(3)在成熟期,特质类绩效考核方法对组织绩效的顾客构面、业务流程构面、学习与创新构面的影响达到显著性水平;行为类绩效考核方法对组织绩效的财务构面、顾客构面、业务流程构面、学习与创新构面的影响都达到显著性水平。结果类绩效考核方法对组织绩效的顾客构面、业务流程构面的影响达到显著性水平。(4)在衰退期,特质类绩效考核方法对组织绩效财务构面、顾客构面、业务流程构面、学习与创新构面的影响都达到显著性水平;行为类绩效考核方法对组织绩效业务流程构面的影响达到显著性水平。
Based on a survey of 478 companies, this paper uses the software of SPSS15.0 and the method of hierarchical regression analysis to discuss the influence of employee performance appraisal methods on organizational performance in every stage of corporate life cycle. While the organizational performance includes four profiles of financial, customer, internal business process, and learning and innovation, the employee performance appraisal method consists of the trait, the behavior, and the result methods. The result shows.. (1) in start-up stage, trait method has significant impact on all the four profiles of organizational performance; (2) in growth stage, trait method has significant impact on all the four profiles of organizational performance, and behavior method has significant impact on financial profile and customer profile of organizational performance; (3) in mature stage, trait method has significant impact on customer, internal business process, learning and innovation profiles; and behavior method has significant impact on all the four profiles of organizational performance; result method has significant impact on customer and internal business process profiles; and (4) in decay stage, trait method has significant impact on all the four profiles of organizational performance, and behavior method has significant impact on internal business process profile of organizational performance.
