摘要
为探讨组织激励、组织承诺与忠诚度三者之间的关系,对深圳市企业工作者进行问卷调查。根据实证研究结果显示:工具型激励正向影响持续承诺;情感型激励正向影响情感承诺和规范承诺;情感承诺、持续承诺和规范承诺均正向影响态度忠诚,但不直接影响行为忠诚;而态度忠诚正向影响行为忠诚。研究结论启示我们:要提高员工组织承诺,应该综合使用情感型激励和工具型激励;而真正提高员工的忠诚度,需要从态度忠诚入手。
Through the questionnaire survey among the workers of Shenzhen,this article explores the relation of organizational motivation,organizational commitment and loyalty.The empirical study results demonstrate as follows:tool-type motivation has a positive effect on continuous commitment;emotion-type motivation has a positive effect on affective commitment and normative commitment;affective commitment,continuous commitment and normative commitment have a positive effect on attitude loyalty,but have no direct effect on behavior loyalty;attitude loyalty makes a direct positive effect on behavior loyalty.Conclusion of the study tells us that to increase the employee's organizational commitments,tool-type and emotion-type motivation should be integrated with each other;while to improve employee's loyalty fundamentally must start from their attitude loyalty.
