摘要
本文整合个体层次社会资本理论和相关研究,提出一个社会资本对职业成功影响机制的理论模型,并运用武汉地区企业员工问卷调查的数据,通过层级回归和结构方程模型方法,进行了实证分析。研究表明,社会资本对员工的职业成功有着重要的作用;其中,网络差异是决定员工社会资源最重要的因素,并经由职业支持的中介作用,最终影响员工的职业成功;但不同社会关系的作用存在差异,相对于亲属关系,来自朋友关系和相识关系的职业支持,对提升员工在组织内、外的职业竞争力和职业满意度的作用更大。
A model integrating theories and empirical studies of social capital with research on career success is developed and tested in a sample of 254 employees to investigate the mechanism of social capital on career success. Results of empirical analysis using hierarchical regression and structure equations modeling (SEM) support our theory model and main hypotheses, which show that network diversity is the key predictor of employees' accessed social resources, and the effects of social resources on career success are fully mediated by career support from three different social ties. However, the effects of career support from different social ties on objective and subjective career success are different. The career support from friends and acquaintances are more significantly related than that from relatives to employees' perceived internal marketability, external marketability and career satisfaction.
