摘要
针对近年来国有大型企业分公司总经理能力建设的迫切需求,本文通过理论分析和问卷调研,构建了国有大型企业分公司总经理的胜任特征模型及其工作绩效衡量模型,并据此实证分析了两者之间的关系。研究表明,分公司总经理的知识素质、能力素质、管理思维以及工作经验对工作绩效具有显著的正向影响。但是,政治素质与心理素质对工作绩效的影响却不显著,并且,品德素质对工作绩效呈现出显著的负影响。据此认为,为了对分公司总经理实施有效的人力资源开发,当前的重点是通过相关制度安排促使总经理由"被动"转到"自主"来提升自身的能力,关键就是总公司在对待分公司的方式上,实现由"管理"向"治理"的转变,但这又引致"分公司治理的必要性"等诸多理论难题。
With reference to the urgent need to enhance general managers' capacity braiding of Branch Company in large state-owned enterprises recently, this paper established managerial competency model and job performance measurement model by theoretical analysis and questionnaire investigation, and tested the relationship between managerial competency and job performance. The results demonstrated that knowledge quality, ability quality, management thought and work experience has positive effects on job performance. While political and mental qualities do not influence job performance, and moral quality negatively affects job performance. Hereby, in order to carry out effective human resource development for general managers of branch companies in large state-owned enterprises, the focal task is to propel general managers to change the working style from "passive" to "active" with relative institutional arrangements, while the key is the way by which general corporation treats branch companies should realize the transformation from "management" to "governance". Nevertheless, it will lead to such theoretical puzzles as "necessity of governing branch company governance".
