委托代理视角下的导游忠诚与激励研究 被引量:6

A Study on the Loyalty and Incentive Mechanism of the Guides Under the View of Principal-agent Model

摘要 "导游人员进行导游活动,必须经旅行社委派。导游人员不得私自承揽或者以其他任何方式直接承揽导游业务,进行导游活动"。然而目前导游人员在没有受到所属旅行社委派下为它社带团或越过导游服务公司为旅行社带团现象普遍。对于导游人员有效管理的前提是巩固导游人员与旅行社长期稳定的合作关系,而要实现导游人员与所属单位一对一的服务关系,以薪酬为核心的激励体制是关键,激励的基本方式就是将导游人员的收入与那些反映导游忠诚度和工作努力程度的变量挂钩。进一步应用委托代理模型得到:为实现导游与旅行社的激励相容,就需支付给导游利润分成,给予导游可观的初始工资,并在行业内外实现导游信息对称。 "The guides who carry out tourism activities must be appointed by travel services. The guides are forbidden to conduct tourism activities privately or contract guide business directly in any other way. " So, the guides conduct tourist activities for other travel services without the permission of the subjected travel service or surpass the guide company work for travel services are illegal. However, these phenomena are common at present. But nowadays ,the study on the guides incentive is mostly concentrated on the wage structure reform, advocates to implement the fee system and pay attention to the guides' career, there is little discussion on the loyalty of guides to their occupations, especially on the loyalty of guides to their subjected companies. Moreover, the stable relationship between the guides and travel services is the key to establish efficient guide regulations, and the wage structure is the key to drive the guides. The basic way to drive the guide is to keep the wage relating with guide loyalty and effort. Based on the analysis of the causes, this paper brings out suggestions by principal--agent model. In order to realize incentive compatibility, firstly, travel services should pay the guides for the proper profit, the profit sharing in current stage can drive the guides exert themselves in further stages; Secondly, fravel services showle give the guides considerable initial wage, let the guides recognize keep working in the current company is valuable ; Thirdly, fravel services showle realize the guides information symmetrical internal and external. At last, this paper emphasizes that the wage of the guides and the profit of the travel services are not scrabble for coins in the same pocket.
