高层管理团队战略调整能力研究——认知的视角 被引量:18

摘要 高层管理团队(以下简称TMT)的战略调整能力由瞄准能力和统协能力构成,前者由TMT的异质性认知能力决定,后者则受到TMT成员对战略调整方案认同程度的影响。瞄准能力和统协能力的两维组合决定了TMT战略调整能力的四种不同状态。TMT成员间的认知冲突和情感冲突在战略调整能力的优化转变过程中起着不同的作用,增强成员间的信任则是强化认知冲突的积极作用和消解情感冲突的负面作用的重要途径。 The strategic adjustment capacity of the top management team (TMT) is composed of the consensus ability and the unite-coordinate ability. The former is determined by the TMT ability of cognition heterogeneity, while the latter is influenced by the TMT alignment towards the strategic adjustment plan of the TMT members. The two-dimension model of the consensus ability and the unite-coordinate ability determine the four states of TMT strategic adjustment capacity. The interaction among TMT members in cognitive conflicts and affective conflicts pays different roles in TMT strategic adjustment capacity. To enhance the trust among the members is a key way to promote the positive function of cognitive conflicts in TMT and to get rid of the negative side of affective conflicts in TMT.
