摘要
目的 探讨职场精神力在低年资护士双元工作压力与安全行为间的调节效应,为护理管理者制订低年资护士安全行为管理策略提供参考。方法 选取河南省10所综合医院的390名低年资护士,使用一般资料调查表、护士安全行为量表、双元工作压力量表、职场精神力量表进行调查。结果 护士安全行为得分(56.54±4.37)分,挑战性工作压力得分(21.09±5.52)分,阻碍性工作压力得分(15.07±5.38)分,职场精神力得分(110.66±20.01)分。低年资护士安全行为与阻碍性工作压力呈负相关,与挑战性工作压力和职场精神力呈正相关(均P<0.05);职场精神力在挑战性工作压力与护士安全行为间起调节效应(P<0.05),在阻碍性工作压力与护士安全行为间不起调节效应(P>0.05)。结论 低年资护士的安全行为处于中上水平,双元工作压力对护士安全行为有双向预测作用,职场精神力可以增强挑战性工作压力对护士安全行为的正向影响。护理管理者可通过识别和管理工作压力源、培养职场精神力,提升低年资护士的安全行为。
Objective To explore the moderating effect of workplace spirituality between challenge-hindrance stressors and safety behavior among junior nurses,so as to provide references for nursing managers to develop safety behavior management strategies for junior nurses.Methods A total of 390 junior nurses from 10 general hospitals in Henan province were selected,then they were surveyed by using a general information questionnaire,the Nurse Safety Behavior Scale,the Challenge-hindrance Stress Scale,and the Workplace Spirituality Scale.Results The participants′safety behavior was(56.54±4.37)points,challenge stress was(21.09±5.52)points,hindrance stress was(15.07±5.38)points,workplace spirituality was(110.66±20.01)points.Junior nurses′safety behavior was negatively correlated with hindrance stress,and it was positively correlated with challenge stress and workplace spirituality(all P<0.05).Workplace spirituality played a significant moderating effect between challenge stress and nurse safety behavior(P<0.05),but it didn′t play a moderating effect between hindrance stress and nurse safety behavior(P>0.05).Conclusion Junior nurses′safety behavior is at a medium and above level,and challenge-hindrance stressors are bidirectional predictors of safety behavior,and workplace spirituality could enhance the positive effects of challenge stress on junior nurses′safety behavior.Therefore,nursing managers can enhance the safety behavior of junior nurses by identifying and managing work-related stressors and fostering workplace spirituality.
