企业至善管理模式探析——以4家践履儒家管理思想的企业为例

摘要 在中国式现代化与习近平文化思想双重驱动下,中国本土管理实践正经历重大转型。本研究基于对4家践履儒家管理思想的典型企业的深度调研,探索了儒家伦理思想在现代企业管理中的本土化实践机制,构建了以“崇德扬善”为核心理念的企业至善管理模式。通过深入分析企业四维教化体系——言教、身教、境教、行教,揭示了“家-企-社”三级伦理场的互通逻辑:员工孝亲伦理的培育形成道德根基(善根),职业场景的本分践行提升道德认知(善心),社会责任承担则扩展道德境界(善德)。研究发现,该模式通过涟漪效应实现了多维价值创生:个体层面激活道德自觉与心理充盈,家庭层面重构代际伦理秩序,组织层面形成伦理资本驱动的共生生态,社会层面催化企业公民价值外溢。研究不仅系统论证了“善因驱动”对传统效率导向管理范式的超越性,更提炼出“善根-善心-善德”的渐进式培养路径,为管理学本土知识体系构建提供了兼具文化主体性和实践解释力的范例。 Under the dual drivers of Chinese⁃style modernization and Xi Jinping Thought on Culture,China’s local management practices are undergoing significant transformation.Based on in⁃depth case studies of four exemplary enterprises that implement Confucian management philosophy,this research explores the localization mechanism of Confucian ethical principles in modern corporate governance,constructing a Perfectionism Management model centered on the core concept of“promoting virtue and goodness.”By analyzing the four⁃dimensional edification system⁃verbal instruction(言教),role modeling(身教),environmental cultivation(境教),and practical action(行教)—the study reveals the interconnected logic of the“family⁃enterprise⁃society”tripartite ethical framework:cultivating employ⁃ees’filial ethics establishes a moral foundation(roots of goodness,善根),fulfilling professional re⁃sponsibilities enhances ethical cognition(heart of goodness,善心),and undertaking social responsibili⁃ties expands moral horizons(virtue of goodness,善德).Research has found that this model achieves multidimensional value creation through ripple effects:activating moral consciousness and psychologi⁃cal fulfillment at the individual level,reconstructing intergenerational ethical order at the family level,forming a symbiotic ecology driven by ethical capital at the organizational level,and catalyzing the spillover of corporate citizenship value at the social level.The study systematically argues that“good⁃ness⁃driven governance”transcends traditional efficiency⁃oriented paradigms,proposing a progressive cultivation path of"roots of goodness→heart of goodness→virtue of goodness".This framework pro⁃vides a culturally grounded and practically explanatory paradigm for constructing a localized manage⁃ment knowledge system,emphasizing both cultural subjectivity and ethical innovation in the context of Chinese⁃style modernization.
