摘要
高校青年教师竞争和淘汰机制产生的职业发展压力,已经成为高校和社会关注的热点。对高校青年教师职业发展的压力来源、压力影响因素等展开调研,结果表明:高校青年教师职业发展压力由大到小依次为:职称晋升难度高、科研任务繁重、进修机会缺乏、内生动力不足、日常琐事繁多等。科研压力源于科研任务繁重和科研经费不足,教学压力体现在缺少进修机会。因此,教育管理部门和高校应该为青年教师争取可持续利用的资源,优化资源结构,提供宽松和谐的办公环境,帮助青年教师提高适应和抵抗压力的能力。高校工会也可利用创新工作机制,整合学校与社会资源以及形式多样的活动,有效减轻青年教师的职业发展压力,发挥学校资源和社会力量共同培养更高素质的高校青年教师队伍。
The career development pressure generated by competition and elimination mechanisms for young university faculty has become a focal concern in higher education and society.An investigation into the sources and impacts of these pressures reveals the following findings.First,the pressure sources,ranked in descending order of intensity,include difficulty in obtaining professional promotions,heavy research workloads,limited professional development opportunities,insufficient intrinsic motivation for self-improvement and all the trifles.Research pressures stem from heavy workloads and insufficient funding and teaching pressures are manifested in limited professional development opportunities.To address these challenges,educational authorities and universities should secure sustainably utilizable resources and optimize resource allocation,provide supportive,harmonious work environments,and enhance faculty resilience through stress management training.On the other hand,university unions could implement innovative working mechanisms,integrate institutional and social resources and organize diverse activities to alleviate pressures so as to jointly cultivate a higher-caliber faculty cohort through institutional-social collaboration。
